忌妒是人們接觸擁有優越事物的人時可能產生的不愉快情緒。近年來，忌妒對工作場域的影響引起了越來越多研究者的興趣，然而卻少有研究同時探討惡性忌妒和良性忌妒對工作場域的影響。本文將同時納入良性忌妒和惡性忌妒，並以公平理論的角度來探討組織正義透過不同忌妒影響組織公民行為和職場偏差行為間的關係，並同時考量社會比較傾向的調節效果。本篇研究對象為臺灣一般員工及基層主管，並以電子線上問卷於網路社群進行調查，問卷共採兩階段進行發放，有效回收樣本為 463 份，有效問卷率為 93.7%。研究結果發現，組織正義與組織公民行為呈正相關；組織正義與職場偏差行為呈負相關；良性忌妒在組織正義與組織公民行為之間具有中介效果

；惡性忌妒在組織正義與職場偏差行為之間具有中介效果。另外，研究發現社會比較傾向能力在組織正義與惡性忌妒之間具有調節效果，但社會比較傾向意見在組織正義與良性忌妒之間不具有調節效果。整體而言，本研究釐清組織正義會透過不同忌妒影響組織公民行為和職場偏差行為，並彰顯社會比較在此路徑的重要影響力，以作為未來相關研究及實務管理上之參考。
