背景:護理人員的工作績效不僅與醫療品質有著密切關係，更是醫院永續經營的關鍵因素，然而影響護理人員工作績效的因素相當多元，其中心理、社會因素的影響力更是不容小覷。目的: 本研究旨在探討護理人員個人人口學特性、工作特性、情緒勞務及社會支持對工作績效之影響，並深入探討社會支持在情緒勞務與工作績效之間中介效果。研究方法:本研究為橫斷式研究，以南部某醫學中心臨床護理人員為對象，採方便取樣進行資料收集，共發出 204份問卷，回收 193有效問卷。使用四種研究工具，包含個人基本資料、情緒勞務量表、社會支持量表及工作績效量表。以 SPSS 26.0 版 統計軟體及 PROCESS 中介效果檢定，進行描述性統

計與推論性統計分析。結果:護理人員有中高程度情緒勞務、高度社會支持及中高度工作績效。工作滿意度、專業情緒控制及社會支持為工作績效顯著影響因子，但個人人口學特性均不是工作績效顯著影響因子；社會支持對情緒勞務與工作績效之關係有部分中介效果。結論及臨床實務建議：研究表明，護理人員的工作特性、情緒勞務及社會支持係為工作績效之顯著影響因素，而其中情緒勞務不僅可直接影響工作績效，更可經由社會支持間接影響工作績效表現，社會支持為情緒勞務與工作績效之中介因子。依據本研究結果，建議機構管理者創造一個值得信賴的環境，提高護理人員的工作滿意度，加強專業情緒控制能力及強化主管及同儕對護理人員的支持，促進人員對單位與組
